- The single most important thing that needs to change in this case is that Jean-Marc Frangos and Rob Hull need to imrpove the performance of the external innovation unit by building safety, sharing vulnerability, and establishing purpose. The reason for this is that if its performance was improved, they could fully incubate some ideas without seeking partnership with commitment from a customer-facing unit.
- If I were in Frangos and Hull’s positions, I would build safety for the external innovation unit by establishing a system that would fully leverage the creative minds of the team members of the unit. For instance, I would create a program where all the team members can submit new ideas if they would like to for certain campaigns, projects or for general suggestions. I would also pair the program with an exsiting vendor to provide the rewards for the top reward submitters for an implemented idea. All the team members can not only submit their ideas, but also vote and comment on the posted submissions. Also, these comments are confidential, which would make them feel safe in contributing their ideas and opinions. In addition, I would help the team members sharing vulnerability by conducting an after action review every day. In order to encourage the team members to fully participate in the review, the leader of the team should be the first person who showed his opinions or the mistakes that he made during planning, preparing or implementing a specific project. By doing that, the team members could share their weaknesses, opinions, and their knowledge from different perspectives at every level. Besides that, building a shared mental model is enable decision making as well as sparks creativity. After all, the leader of the team would make a decision where he would focus on which benefits the team or assign the right task for the right member. I would aslo establish purpose for the team by ranking the priorities. I would list and remind the team that how we treat one another is always at the top of the list. I would also make a habit for the team of frequently testing the company’s values and purpose in every discusion so that we know where we are headed. Moreover, as a leader I would attend to team composition, reinforce and protect the team’s creative autonomy, and celebrate hugely when the group takes initiative.
