Improving Organization Retention
One of the biggest attractions in the city of San Diego area is the JC's casino. Most government agencies see JC's as friendly and a supportive work environment. JC's casino offers and equal opportunity work environment along with excellent wages, career advancement and enhancement, and generous benefits. JC's management contracts an industrial organization psychologist to help with retention and employment issues in their company. The industrial organization psychologist in this essay will address the problems of all issues and occupational stressors. Therefore; they will make recommendation and apply new work motivation strategies to help with the retention and recruitment process. The industrial organization psychologist will help the management team to emphasize job satisfaction by reducing all the counterproductive activities and encourage the productive ones.
All the information that was presented by the housekeeping directors and human resources confirms that JC's main issue is employee related. High rates of retention from both departments decrease the workforce and create gaps between management and the teams. To narrow the study, the industrial organization psychologist started his or her analysis from the exit interviews so he or she can figure out what may the issue. After examining the exit interview, the industrial organization psychologist decided to interview more dealers and housekeepers. The industrial organization psychologist served as an effective method because it helped the psychologist to pinpoint more issues causing employees to leave their job. It was brought to the attention of the psychologist that floor pit boss who is the owner stepson is a dangerous team player, incompetent and a devil to work with. The pit boss behavior causes the dealers to feel uncomfortable and unsafe and tired of him misusing his authority. On the other hand; the housekeeper complains of excessive workload and long work hours due to understaffed department. The department of housekeeping suffers also from a high level of high turnovers, employee's absenteeism, and rooms and staffing shortages.
The first action of the industrial organization psychologist is to introduce new work motivation strategies to help improve employee retention and recruitment at JC's. Motivation is the art of achieving their goals. All work motivation theories deals with two known types of causes which include: exogenous and endogenous. Both exogenous and endogenous cause exist and that is why the industrial organization psychologist decided to implement the incentive reward theory along with the goal setting strategy to improve employee retention and recruitment. The incentive theory consists of rewarding employees in recognition of a better job performance or achievement. There are different types of incentives but I will be discussing monetary and non-monetary incentives. Monetary incentives, which is a form of pay raise or bonus to reward him or her or a team for an outstanding achievement. There are also the non-monetary incentives, and this type of incentives includes job security (Advancing employee productivity, 2010), which is known as the best motivation an employee can ask for. A secured job motivates employee's morale and helps them to give their best efforts to achieve the objectives of the organization at hand. JC's employees lack the recognition for their efforts, employees needs this praise to boost their ego needs. The industrial organization psychologist notice lack of organization in JC's management and applies the goal setting theory to help solve these issues. The goal setting theories consist of giving out specific and achievable jobs to employees. These goals are set on standards to help employees work harder and perform better (Advancing employee productivity, 2010). This strategy will help the management to identify the understaffed departments in which they have problems, set their productive goal and recruited qualified personnel for those positions at hand based on the him or her skills.
People think a dealer at a casino is fun but in reality it is not. The work environment itself is considered to be stressful that affects the retention rate of dealer in this casino. Most individual comes to the casino for gambling purpose, while other comes for the free drinks that are provided while playing. The combination of drinking and gambling produce a type of behavior that is hard to tolerate. The dealer has to have a position that requires him or her to be alert, friendly, and professionally at all times. All these can affect the way the behavior of the dealer and put him or her under pressure that causes stress in the long run which causes the retention level to be high in this position. There again, the industrial organization psychologist notices that the high rate of absenteeism. When employees are absent, the work is divided on the rest of the team and sometimes workers from other departments. This situation is known as multiple responsibilities can cause major stress among employees. To alleviate all the stressors, the casino management needs to hire more task force, offer incentives such as health coverage and implement a stress management program for their employees.
According to Locke and Lathan (2007) define "job satisfaction as the positive emotional state resulting from evaluation of the person job satisfaction or job experience" (Locke & Lathan, 2007). This plays an important role in employee retention because a satisfied employee strives for efficiency, productivity, and never considers leaving his or her job.
